    作为国民经济支柱,建筑行业在吸纳就业与服务区域经济的同时,正处于向智能化、绿色化、数字化转型的关键阶段,亦面临着人才外流至体制内及其他热门行业的现实挑战。在此背景下,校园招聘成为建筑企业破解人才困局的首要渠道。本文聚焦建筑企业人力资源管理者和应届毕业生,直面经济结构转型与多元就业选择(如考公考编热、互联网大厂吸引力)对土木类专业学生择业观的深刻影响,运用NVivo12软件进行质性分析,旨在深入剖析新时代背景下该群体就业价值取向的矛盾与张力。研究不仅梳理了其多元化取向,更紧密结合建筑行业的岗位特征与现实困境,构建了兼具行业特殊性与时代回应性的校园招聘雇主价值主张(EVP)模型。据此提出的应用策略,致力于帮助企业在激烈的人才竞争中实现差异化破局,提升招聘效能,最终实现组织转型目标与个体职业价值的内在统一。

    Abstract:

    As the pillar of the national economy, the construction industry is in the critical stage of intelligent, green and digital transformation while absorbing employment and serving the regional economy, also faces the real challenge of talent outflow to within the system and other popular industries. In this context, campus recruitment has become the primary channel for construction companies to solve the talent dilemma. This article focuses on human resource managers in construction companies and recent graduates, directly addressing the profound impact of economic structural transformation and diverse employment choices (such as the popularity of civil service exams and the allure of large internet companies) on the career choices of civil engineering students, and uses NVivo12 software to conduct qualitative analysis, aims to deeply analyze the contradictions and tensions in the employment value orientation of this group in the context of the new era. The research not only organizes its diverse orientations but also closely integrates with the job characteristics and real dilemmas of the architectural industry, constructing an Employer Value Proposition (EVP) model that is both specific to the industry and responsive to the times in campus recruitment. The application strategy proposed herein aims to help enterprises achieve differentiated breakthroughs in the fierce competition for talent, enhance recruitment efficiency, and ultimately realize the internal unity of organizational transformation goals and individual career value..
